increase speed-to-hire with targetrecruit

Recruiting agencies cannot afford to move slowly in a candidate-driven market. Some of the organizations worry that hiring fast can lead to wrong decisions and low quality of candidates. However, with the right technology at hand, recruiters can hire quickly and efficiently, without compromising the hiring quality. Speed-to-hire is critical for recruiting firms because there is a chance of losing revenue if their top talent is placed elsewhere. Hence, recruiting firms need to be committed to speed and reducing time-to-fill.

Right now is a critical time for many sectors in recruiting , like healthcare and nurse recruiting, which are experiencing unprecedented demand. Some of the recruitment firms are making the most of advanced technology and winning an extra edge in the market, whereas others are just watching the game unfold traditionally.

The right Applicant Tracking Software (ATS) can up your game and help increase your speed-to-hire. Here’s how:

Editable Deal Sheets

Let’s start with the least talked about process within a recruiting firm but one that involves a lot of work and complex calculations. This in particular is most relevant for healthcare recruiting firms.

While closing a job, recruiters need to confirm rates for both candidates and clients, while also adhering to contractual rates and ensuring profitability for the firm. A good applicant tracking software usually has Deal Sheets templates and recruiters can easily perform these calculations to determine rates and margins. They can be configured for every client or job and recruiters can change burden types or rules for each one of them.

The best ATS will also have the ability to send Pay Packages, every time a job is created. Deal Sheets with Pay Packages help increase speed-to-market and make placements more profitable.

Faster Candidate Search

Finding the right candidates quickly is the key to lowering time-to-fill as you can quickly submit candidates to your clients against a job order and ahead of the competition. Some of the best ATS solutions have a Heatmap feature that can help you perform candidate searches and display the results graphically on a map, so the consultant can easily view location and travel options.  All the candidates can be viewed against a job or a skill on a map for faster selection. The candidates can even be color-coded using certain business rules, so for example the candidate which has certain qualifications or the required compliance can be seen as green and those less suitable as red.

Now what the recruiter has to do is to preview the candidate profile and approve or reject it, or mass mail the relevant candidates to determine their availability and interest.  A task that takes hours for a recruiter may take 20-30 min, obviously depending on the number of candidates you are reviewing. Achieving better speed-to-hire becomes easy with ATS solutions that support these features.

Easy Credentials Management

This is extremely important for healthcare and nursing recruiting agencies. They need to complete the credentialing process before they can submit the candidates to clients. Credentialing, if done the traditional way, can consume a lot of time and effort with no guarantees of an eventual placement. But with the right ATS, you can fully manage credentials in a digital environment. This means recruiters and candidates can do all the tasks online- faster access, easy submissions, and a secure way to store all the information.

Some ATS solutions also support ranking and scoring applicants to find the best fit for the job. An ATS that helps to streamline the credentialing process will greatly contribute to maximizing the speed-to-hire.

Automated Interviews

Some of the ATS solutions support automated interviewing, which differs drastically from the traditional interviewing. The first difference is that it is completely virtual. This will save a lot of time and effort and hence help achieve faster speed-to-hire, it is obviously also more appropriate in the post-Covid era. Scheduling such automated interviews is completely flexible and no traveling is involved. Many organizations are preferring automated interviews because it doesn’t just mean replacing traditional interviewing, but rather a digital overhaul of interviewing to help close positions faster.

Self Service Portals

In a world where we all expect to be able to access information on-demand, candidates and clients will expect to be able to view the status of their applications and vacancies at any time and from any device. Candidates will want to be able to register and apply for jobs from their portable devices, view the status of previous applications, and log time without having to contact a consultant. This also frees up admin time if candidates can register and update information themselves in real-time. Clients may want to submit vacancies, view shortlists, and approve time whenever and wherever they may be. Most ATS solutions support a suite of self-service portals and can help reduce time-to-fill.

Staffing Trends 20192018 was a great year for the growth of the staffing industry and interesting staffing trends emerged, despite struggles associated with recruiting qualified candidates and filling orders. The year ended on a great note with December seeing an increase of 312K USD in employment and overall employment growing by 1.8% YoY.

The temp market also did show promising growth and 3 of the top temp markets outperformed in 2018. The manufacturing temp market experienced an accelerated growth of 2.3% and business and professional services grew by 2.8%. On the other hand, healthcare and finance temp markets were consistent with their past growth numbers.
What is holding the market back is the churn rate. Even though the job market is looking good, the quit rate has been increasing. Now that the business planning for 2019 has started, it is important to keep a few statistics and trends in mind. But before we do that, let us look at the industry forecast.

Global Staffing Revenue Forecast

  • According to Staffing Industry Analysts’ Report, the staffing industry $466 Bn worldwide generated $466 Bn in 2017.
  • The share of US being 31%, for Japan it is 17% and the UK contributed to 9% of the revenue generated. Top 17 countries accounted for 90% of the staffing revenue in 2017.
  • The industry will follow the growth path as usual and the revenue will continue to grow at 6% for 2019. Strong growth is expected in countries like Japan, China, India, and several other markets. This revenue doesn’t include the temporary staffing market, which is also expected to grow at 4% this year.

Considering these statistics, employers are expected to focus on quality hiring, offer more flexibility and go digital. Let’s now look at the staffing trends expected this year.

Staffing Trends To Watch In 2019

More Digital Disruptors

New digital technologies are constantly coming up to ease the life of recruiters as well as candidates. Employees and candidates will expect a high level of digital sophistication from employers in 2019. Employers will have to make sure that they are relevant in today’s hiring process by embracing the right tools. Technologies like video interviewing, resume parsing, and text messaging are becoming more advanced and seeing more widespread adoption.

Artificial Intelligence

Well, this is a no brainer. Artificial intelligence is not only becoming a fast growing job segment, but it is also changing hiring from inside. Recommendation engines are AI driven and recruiters are now making informed decisions in shortlisting candidates. This will become aggressive in the coming year. Some larger players in the technology space have major initiatives to make AI mainstream (such as Salesforce’s Einstein project) and this
will start to show a larger impact on the space.

Holistic Hiring Solutions

It will not be enough for staffing firms to just showcase their ability to fill job orders in 2019. They will have to create differentiators for themselves. Many staffing firms have already started offering complete hiring solutions, which integrate workforce planning for full time and gig. Contigent workforce is becoming popular and you won’t be able to ignore it. Staffing firms will need tools and technology to offer this and more holistic, end-to-end solutions will prevail due to their ability to streamline processes.

Online Job Advertising

The online job advertising space for candidate discovery includes job boards, aggregators, social media, online classifieds and other digital spaces like this. In 2017, the revenue was  $13.9 Bn and its growing 14% YoY. This space will continue to grow in importance as well as revenue with more and more staffing firms and companies looking to use digital forms of candidate discovery. The chart shows the global market share of the 10 largest firms in this space, where Recruit and LinkedIn are leading with the highest market shares.

Google for Jobs

Google has two products for job search and they are becoming really popular with candidates as well as staffing firms. Google Job Search is a search widget for candidates, which is non-sponsored and based on relevancy only. Candidates can choose the application channel as well as can use additional tools like commute distance and show similar roles to accentuate their searches. This has the potential to drive more candidate traffic to the jobs. Another product is Google Cloud Job Discovery, which is meant for staffing firms. This way staffing firms can offer Google-like search service on their job boards. This is priced on a per search basis and thousands of staffing firms are reportedly partnered with it already.

Relevant Screening

Many staffing companies over-screen candidates and in the process lose out on some good ones. Running background checks is good but you will need industry-specific, job-specific screening processes. Make sure your ATS supports the creation of customized screening parameters because staffing firms will need to do away with irrelevant checks in 2019. This will also lead to reduced time-to-fill and will keep hiring costs low.

Newer Dynamics

In addition to the above trends, there are aspects of work culture and hiring that are taking a new shape and changing the way the staffing industry operates, like:

  • Diversity and inclusion will be a major focus in 2019 for staffing firms and corporate alike. Employers will make sure that they are able to attract a wider talent pool.
  • On-demand training and dedicated career coaching is becoming an expectation of employees and the churn numbers have greatly started depending on it.
  • The definition of a quality candidate will change and it will be more focused on the probability of retention than anything else

recent report by Staffing Industry Analysts on AI and robotics indicated that 47% of the total US employment was at high risk of computerization within next 10-20 years. Most of the industries are not ready to embrace Artificial Intelligence, yet they have no option but to prepare for its arrival.

Fortunately for the healthcare staffing industry, the average probability of computerization is 0.242. Jobs that bear the highest risk of being automated are the ones that are highly technical with little patient interaction. Lab technicians, Pharmacy Aides and Equipment Preparers are some of the positions that are at risk. On the other hand, jobs that need a high level of manual dexterity or creativity are marked safe, like those of Physicians.

Artificial Intelligence and Robotics are not all negative and should not be looked as a threat. The subsets of AI like Virtual Assistants, Augmented Reality and Machine Learning have numerous applications within the healthcare and healthcare staffing space. Staffing firms will include automated work solutions in their portfolio when these technologies are further developed. Let’s look at how AI and its related technologies can impact Healthcare Staffing, in a positive way.

Better hiring decisions

One of the most important tasks in staffing is to help hiring managers find the best candidate to fill job openings. With the need for credential verification, the task is even more arduous in healthcare staffing. AI can ease this task with top notch accuracy through Machine Learning (ML). ML can also be coupled with adaptive online assessments and it can even predict how well a person is likely to perform at his job if hired. This way, smarter hiring decisions can be made quickly, leading to a decreased time to fill vacancies and a reduction in cost.

Efficient management of contingent workforce

Virtual Assistants (AI enabled embedded intelligence) can help users by guiding them through all the tasks of Contingent Workforce Management hiring – making workflows easier, simpler and efficient. Virtual assistants can even make relevant suggestions, if they are fed the proper business processes, preferences and policies.

Predicting staffing needs

Artificial Intelligence risk monitoring and treatment algorithms can analyze electronic health records of all patients in the hospital and predict the staffing requirements based on the risk posed in the near future. In such a situation, hospitals can be well prepared to meet these requirements with contingent workforce hiring.

________

These are just a few of the benefits AI can provide within the healthcare and healthcare staffing space. Increased used of AI with existing technologies for healthcare hiring will enable faster decision making and improve productivity in the future. AI can provide valuable insights to the healthcare business and can enhance patient care. Coupled with human expertise, AI will help drive cost savings and improve talent quality.
